Most of the elements seem to be challenges. Things that they have a hint of that must be cared for and raised.
Twilight Sparkle’s challenge is to realize firsthand that some magic can’t be taught. It must be experienced. Her role is the Student, obviously. It also seems both Celestia and Luna share this role, for different reasons.
Rainbow Dash seems to be put in situations where either choice means disloyalty to someone. Her challenge would be to prevent these situations where there is no third option. Her role is the Tactician. This role can be shared, and should be. Sharing this role is part of fulfilling it.
Applejack’s challenge isn’t so much to tell the truth even if it hurts, but to make it known before it can hurt. Despite her job in agriculture, her true calling seems to be the Messenger.
Spike, despite his ability to vomit scrolls, may actually fill the role of the Jack of All Trades. He has shown more ability (And more physical endurance) than every other character, Including Celestia herself. As a dragon, he may even outlive every other character, the Alicorns included.
Pinkie Pie’s element isn’t about her laughter, but everyone else’s. Even if she is happy, if everyone else is miserable because of her, she has failed. She is the Jester. Her role is to find a positive spin on the worst of events, while keeping it realistic.
Rarity is the Treasurer. She has to figure out where every resource goes, including time spent figuring out where it goes. She also has to know that every resource spent on one thing will not go somewhere else without some method to renew it. This is actually the most difficult role. Even in the best of circumstances, there will be crowds of ponies who want her neck, either because she didn’t help them instead of something else, or because she helped something that the rioter didn’t believe deserved help. Her every thought will likely be about who she can’t help if she helps somepony else. She will likely use her own resources in some situations, paying out of pocket.
Fluttershy is the Diplomat. It turns out Kindness is not just holding a door. It can be an attitude, but it turns out there are cases where you can’t be kind to everypony. There are wars to fight, and Fluttershy’s job is to prevent unnecessary violence in them. This role considers even the enemies to be somepony to protect. Seek the good side in an evil pony, and you will find a good pony.
